Mecanismos e cultura de aprendizagem em organizações: análise de suas relações com liderança em uma organização financeira.

RESUMO

The main research objective was to investigate the relation of leadership, learning mechanisms and learning culture in organizations, from individuals` perceptions of a financial organization. Two scales of measure were developed and validated: Learning Mechanisms Scale in Organizations (LMSO), based on the proposal of López, Peón and Ordás (2005), and Learning Culture Scale in Organizations (LCSO), in accordance with Ellis et al. (1999). The Managerial Styles Evaluation Scale (MSES) of Melo (2004) was also used to identify the perceptions concerning leadership in the organization. The theoretical framework discusses concepts and theories of learning in organizations, and emphasizes the description of learning mechanisms, while technique facet and the learning culture, while social facet of this process. Concepts and theories of leadership are also discussed and the relation of this variable and learning in organizations are distinguished. The scales were translated from the English language to Portuguese with adequacy to the Brazilian context and submitted to the semantics validation with employees of the studied organization. The first scale is constituted of 22 items and the second scale is constituted of 25 items. Both contain two scales of agreement (occurrence and importance), with five points each, dissertations, personal and functional information fields. The MSES was used in its original form validated by Melo (2004). The Learning Action Priority Indicator in Organizations was elaborated. The data collection was made through the internet, reaching 506 valid instruments. The factorial analyses results showed the measure scales` validity and indicated the existence of 3 factors in Learning Mechanisms Scale in Organizations called: "Internal and External Acquisition of Knowledge", "Knowledge Sharing" and "Knowledge Codification and Control". In Learning Culture Scale in Organizations 3 factors were observed: "Responsibility and Openness to Learning", "Transparency in Work Performance" and "Integrity and Equality at Work". The factorial structure of the MSES validated by Melo (2004) was confirmed. The results showed the existence of significant differences between defined perceptions from demographic and functional variables relating to leadership, learning mechanisms and learning culture factors. Moreover, the results indicated leadership and personal and functional variables as predictors of learning mechanisms and learning culture factors in organizations.
