RESUMO

The study of how the multiple links at work influence the performance of workers is the main theoretical and empirical challenge of research in this area today. (BLAU, 2003; COHEN, 2003). It is in this context that the focus of this work is the relationship between the links with work - organization and career - of further education teaching staff and their performance. To be more precise, this thesis attempts to analyze the influence of the links with the career (entrenchment and commitment) and with the institute that employs staff (organizational commitment) in the performance of teachers in higher education establishments considering their levels of institutional effort and their academic production in the private and public contexts of Brazilian higher education. The reason for taking the teacher in higher education as the object of analysis of the relationships between commitment and performance is due to the growth in the number of teachers in Brazil, their social roles and the strict relationship between the quality of their performance and the results of the educational process. This research is extensive and cross-sectional. Through an on-line collection of data to cover the whole country a questionnaire containing a set of scales previously validated for the Brazilian context with reliable indicators was applied. More specifically, a scale proposed and validated by Carson et al. (1995) to measure career entrenchment was used, and to measure career commitment a scale proposed and validated by Carson and Bedeian (1994), both with 12 items and 3 dimensions. For the study of organizational commitment a scale proposed and validated by Medeiros (2003) made up of 28 items and 7 dimensions was used. Two indicators for teaching performance were used: their teaching effort, scale adapted from Lopes et al. (2001) which is a subjective measurement, and an objective measurement which was to quantify scientific production adapted from Oliveira (1998). A sample of 635 teaching staff from 22 states and the Federal District of Brazil from both private and public higher education establishments was used. The data underwent descriptive analysis as well as multivariate analysis, in particular factorial analysis and structural equation modeling. The partial models reveal that organizational commitment influences the performance of the teacher more than links with career. In this research the influence exerted by all the seven dimensions of the organizational commitment scale on the performance of the teacher were confirmed, highlighting the role of the obligation to perform dimension. In the multi-group analysis between public and private higher education establishments, public ones revealed a particular trait: the more a teacher plans his/her career (career commitment dimension) the greater his/her instructional effort. The opposite occurs with the dimension instructional effort referred to as encouraging teacher of private higher education establishments: the more a teacher plans his/her career, the lower their instructional effort. In global models, career entrenchment and instrumental organizational commitment negatively influence the academic production of teaching staff while career commitment positively influences instructional effort. In conclusion, from the sample of teaching staff at higher education establishments in this study, links to their work influence their performance, demonstrating the relevance of commitment to the organization and career commitment in achieving greater performance from teachers.
